Abstract

Participation in professional development related to teaching is higher for female academics than for male academics at the University of Canberra. There is some evidence that this trend is widespread although variable across different universities and professional development activities. Various explanations are suggested as to why this occurs, including: that more teaching in universities is done by women than men; that women are naturally more committed to teaching than men; that structural inequities cause women to be more concentrated in the lower academic ranks and, therefore, more involved in teaching‐related activities; that women more than men believe professional development is important to enhance their teaching practice; that they are less confident in their academic role than men; that they feel more alienated and isolated in their work environment; and, that they are seeking role models and mentors. The paper explores these various explanations and suggests that a combination of factors probably causes the observed differential participation by women in professional development activities. What is more important than a search for explanations is an acknowledgment of the need to value and reward such behaviour. The paper concludes with an argument for valuing women's emphasis on teaching and their continued involvement in professional development related to teaching.  相似文献

In the 152 Ukrainian universities, colleges, and other varieties of higher education institutions, women hold positions in large numbers at only the lowest levels of the academic hierarchy and in only certain disciplines, like those of the humanities, in which in some cases women hold the majority of staff positions, even if invariably the heads of such chairs are men. In the same vein, not a single Ukrainian institution of higher education is headed by a woman, nor does Kiev State University, the principal Ukrainian university, have a female pro‐ or deputy rector or a female dean. Part of the problem stems from the fact that there is little mass realization on the part of women academics in the Ukraine that they are objects of discrimination. Another aspect of the problem is the small number of women who earn the doctor of sciences degree, the prerequisite for a senior administrative position. Finally, there are structural problems such as the diminution in the number of openings for teachers of the Russian language, an area where women are concentrated. The solutions called for include the creation of international exchange programmes, particularly for teachers of languages, and affirmative action programmes for women in all academic domains.  相似文献

Abstract

Casual academics form the backbone of learning and teaching practice in higher education in many developed countries and in many respects can be considered the norm around which academic policy and practice might be formed. Yet a narrative inquiry into the lived experience of women casual academics within Australian universities reveals that recruitment and management of casual teaching staff is generally ad hoc, and although they are committed to and enjoy teaching, casual academics rarely engage in professional and career development. Consequently, recommendations to contemporise recruitment and professional development policy for casual academics are made.  相似文献

Focusing on the situation of Åbo Akademi University, a Swedish-language higher education institution in bilingual Finland, this article discusses the problems of operating higher education institutions in two or three languages in a country in which 11 percent of the population are Swedish speakers and 89 percent are Finnish speakers, with many who are bilingual. Finland has two monolingual Swedish-language universities plus a monolingual School attached to the bilingual University of Helsinki. In addition to the latter, five other institutions, four of them highly specialized, are bilingual. The remaining institutions are monolingual, operating in Finnish. Most of the Finnish higher education institutions are increasingly offering programmes in English. Institutions offering courses in Swedish co-operate among themselves in the provision of full course programmes. The three universities in Turku, where Åbo Akademi University is located, co-operate in offering joint programmes requiring students to work in Swedish, Finnish, and English. Although multilingualism works well in Finland with a minimum of friction, the author concludes that a monolingual university, if affordable, is the best safeguard for minority linguistic rights.  相似文献

Neo-liberal reforms in higher education have resulted in corporate managerial practices in universities and a drive for efficiency and productivity in teaching and research. As a result, there has been an intensification of academic work, increased stress for academics and an emphasis on accountability and performativity in universities. The paper proposes that while managerialism in modern universities is now the norm, corporate approaches have disempowered academics in their institutions and reduced productivity because they ignore the nature of academic work. Using Foucault’s conception of power relations in institutions, policies that directly affect academic work such as workload allocation and performance management are identified as key ways in which power is exercised in universities. The paper reports on a case study in one university which explored the relationship between the academic workload allocation and performance management policies and concludes that a more balanced power relationship is needed in which academics can have more influence over these key processes which control their work so they preserve the self-managed aspects of academic work and the intrinsic motivations driving their careers.  相似文献

Despite the widespread use of performance-based management in higher education, empirical research on its actual impact has remained scarce, particularly in Europe. With agency theory as a framework, our study utilised survey data collected from Finnish universities in order to explore the influence of performance management on perceived teaching and research performance of senior academics. Our findings suggest that, although academics hold a quite positive view of performance measurement as such, this attitude does not correlate with perceived high performance in either teaching or research. Moreover, our results suggest that perceived high performance among academics still relates primarily to acknowledgement from the academic community and academic achievement rather than to measurement and financial incentives.  相似文献

The early career paths of 436 men and 162 women who took up lectureships in British universities in English, modern languages, or psychology in 1971–1973 were identified. Proportionately fewer women (61 percent) than men (80 percent) held a full-time post in a British university ten years after their initial appointment. Among those retaining a university appointment, relatively fewer women (8 percent) than men (18 percent) had advanced to the level of senior lecturer, reader, or professor. Factors that may have served to restrict the career development of women in British universities are discussed. There now is a higher proportion of women than in the past in the pool of graduates who are qualified for academic posts. However, the end to university growth makes it unlikely that the sex ratio of academics will shift substantially in the 1980s or the 1990s. Since promotion has become more competitive than it was in the past, the current sex ratio at senior levels of appointment may also remain relatively unchanged.This study was supported by funding under the Australian Research Grants Scheme. This paper examines indirect discrimination in Australian universities that tends to obstruct and delay women’s academic careers. The topic is defined and contextualised via a 1998 speech by the Australian Human Rights Commission’s Sex Discrimination Commissioner, juxtaposed with a brief contemporaneous exemplar. The paper discusses the prevalence of women among casual and fixed‐term academic workers, and the contrasting low numbers of women in senior academic positions. It is argued that the neo‐liberal ‘marketisation’ of higher education, which still prevails, has fostered a number of indirectly discriminatory practices and conditions that substantially disadvantage women. A selection of studies of the problem are critiqued. It is argued that a broad statistical methodology is inadequate due to its tendency to ‘homogenise’ the academy and its component individuals, in the process giving scope for unjustified optimism among university policy‐makers. A particulate approach is advocated, acknowledging the wide variation between and within universities, and the range of hidden difficulties individual women academics can face. It is concluded that despite apparent reforms over the past decade, the situation of women has improved little in practical terms.  相似文献

Drawing on 30 semi-structured interviews with women academics based in London higher education institutions in the UK, this paper investigates the gendered nature of the prestige economy in academia. We explore how mid-career academic women strategise their career development and the opportunities and barriers they perceive, particularly in relation to the accrual of academic esteem. Concept maps were used to facilitate dialogue about career plans and provided an artefact from the interviewee’s own perspective. The analysis draws on the concept of prestige, or the indicators of esteem that help advance academic careers, against the backdrop of a higher education context which increasingly relies on quantitative data to make judgements about academic excellence. The interviews indicated that women generally feel that men access status and indicators of esteem more easily than they do. Many women also had ambivalent feelings about gaining recognition through prestige: they understood the importance of status and knew the ‘rules of the game’, but were critical of these rules and sometimes reluctant to overtly pursue prestige. The findings are valuable for understanding how women’s slow access to the highest levels of higher education institutions is shaped by the value that organisations place on individual status.  相似文献

The author has focussed on the situation of women academics at Belarus State University. Wishing to ascertain whether or not women are objects of discrimination, she concludes, despite statistics which indicate a paucity of women at the upper levels of the academic hierarchy and in all levels in the sciences, that the problem is that women are barred from competing effectively for the top positions by heavy household and family duties which are not borne by men. Were this burden to be shared equally by men and women, the career chances of women in the academic world might be roughly equal to those of men. However, because of the socio‐economic crisis which Belarus is experiencing and the resulting effects on the university, the normal university career structure is in disarray. Nevertheless, even in today's conditions, it would be difficult to prove the existence of deliberate discrimination against women academics.  相似文献

This article considers the position of women academics in British universities. It begins with an historical survey of the evolution of the university teaching career in the United Kingdom, with special reference to women. It then concentrates on the entry of women into academic careers, particularly after the Second World War. Finally, it concludes with a discussion of the latest trends in higher education in the United Kingdom, especially attempts to make universities more cost effective, to rate their performance via performance indicators, and to attune them to the needs of the business world. These trends may end up making academic careers in the United Kingdom relatively less attractive than they were in the past, while inadvertently providing for greater feminization.  相似文献

The Australian academic profession is more differentiated than is acknowledged in national and institutional policies and academic roles are more diverse than many academics themselves may recognise. However, the evolution of the nature and purposes of the profession and its implicit diversification have been incremental and largely unplanned. A consequence of this piecemeal approach is the attitudes and pressures on academic staff uncovered by this study, including a widespread intent to leave the Australian higher education sector for other work, or work in overseas universities. The study is based on a large-scale survey of over 5,500 academics across 19 Australian universities, and explores the attitudes, motivators and career plans of the present academic workforce in Australia.  相似文献

This review is concerned with the position of women in higher education, and particularly that of women staff at all levels. A set of statistics is presented to illustrate the UK scene. Similar infmnation is given for some other countries. There is an emphasis on comparison with Australia because the situation there is changing. The position of women academics is clearly revealed – there are not many, they have more difficulty than men in obtaining tenured positions and much more difficulty in obtaining promotion. Some of the causes and consequences of this situation are discussed.
The development of policy needed to bring about change is examined with emphasis on the institutional attitudinal climate.  相似文献

The article sketches the history of the education of women in Austrian universities, particularly the University of Vienna, and the attempts of some of the first female graduates to pursue academic careers. Middle class women, just like middle class men, considered education and possible academic careers as sure ways to social and economic emancipation. However, if the model worked for men, it worked less well for women who although admitted to university studies in increasing numbers found that their attempts to pursue academic careers were fraught with many obstacles. Despite numerous female success stories, the university did not turn out to be, for women, a route to emancipation and career fulfilment. Even today, if Austrian women are accepted and are achieving success in other areas, in industry and in public service, for instance, they are doing so in these endeavours far more easily and in greater numbers than in the universities.  相似文献

Men and women who held a full-time appointment at lecturer level and above in Australian universities in 1988 were compared in terms of the career paths they had followed, geographic mobility, domestic responsibilities, work roles, and levels of performance as an academic. Women had more often spent a period outside the workforce or in part-time employment due to childcare responsibilities. They more frequently had followed their partners to another city or country, they more often had been a tutor (a non-tenurable position) before becoming a lecturer. The survey indicated that substantially more women than men pursuing a full-time career as an academic were combining substantial household labour and childcare with employment. However, even when number of children and ages of children were considered, there were no differences between men and women in self-rated performance in such academic roles as research, teaching, and administration. The results are discussed with reference to the question of why in numerical terms there have been so few women academics in Australian universities.  相似文献

This paper examines the involvement of academic staff in the management and administration of Australian higher education institutions, particularly universities.

An early focus is on the maelstrom of change from 1960 until the mid 1970s when change was generally equated with expansion and growth often without integrative forward planning. Three positive outcomes of this period of change are identified: an expansion of the passive concept of administration to include management and entrepreneurship as legitimate activities in the operation of universities and colleges; a greater involvement by academics in institutional management because, among other reasons, of the availability of enlarged data bases and heightened competition for diminishing resources; and the increasingly definitive forms of professionalisation among career administrators.

The deficient preparation of academics for management roles in Australian universities and colleges is contrasted with evidence of increased participation by administrators in management development activities including graduate programmes. Trigger films which are designed to provoke opportunities for learning in a peer group situation are presented as a particularly powerful remedy for this deficiency.

An evaluation of the TERC trigger film, “Decisions in Academic Departments”, by a small group of professional administrators from eight countries is then analysed. Such trigger films provide a stimulating and easily used resource for the improvement of management and administration in higher education.  相似文献

A national sample of 1662 academic and academic related university staff, who had retired 3-5 years earlier, completed a postal survey about their current employment, research, other academic activities, and the academic resources available to them, and about their attitudes to retirement, and the extent of their leisure, voluntary, and other caring activities. Over two-thirds of academics and four-fifths of academic related staff had retired early. Younger staff were more often currently employed, but the employment rate amongst academics aged 66-73 was very much greater than in the general population. The extent of research and other academic activities was related to university rank rather than age, with professors and readers more committed, and less involved in leisure activities. The most frequent reasons for early retirement were dissatisfaction with changes in the universities and financial inducements. The majority said they were more contented because of retiring, and most would not have wanted to retire later than they did, but concerns were expressed about the failure of universities to give adequate status and resources to retired academics. There was some evidence that women were discriminated against in retirement.  相似文献

Drawing on in‐depth interviews with 27 women academics in faculties of education in Canada, this article explores some of the consequences of the gendered division of labour in universities. Jean Baker Miller's phrase, ‘doing good and feeling bad’, characterised the women in the study. They reported working excessively hard, taking responsibility for supporting others, including colleagues and students, and being ‘good department citizens’. Yet they seemed disappointed by the results. Their ‘feeling bad’ is related to the reward system in academic life; a sense that there is an unequal division of labour, with women ‘working harder'; and an expectation that women will take greater responsibility for the nurturing and housekeeping side of academic life. The article explores ‘individual’ and ‘structural’ explanations for the findings and raises further questions about caring in university teaching, the situation of tokens and outsiders in university departments and the prospects for altering university priorities in these times of cutbacks and retrenchment.  相似文献

This paper describes formal procedures for the promotion of academics in Australian universities within the general context of economic constraints and increasing pressures on promotion to higher categories. Government statistics show that, over the last decade, tertiary education in Australia has become more expensive to maintain. In the universities the major reason for this has been the rising cost of the academic staff establishment, a trend which has come under increasing public scrutiny. Financial restrictions have resulted in a lack of recruitment and a consequent lack of staff mobility. With annual progression within the staff categories, there is now a concentration of academics at the top of the respective salary scales and the problem is compounded by a naturally rising age factor. Promotion opportunities and a system of tenure have led to a situation in which more than half of academic staff are in the senior categories. Recent studies show that academics themselves are becoming more concerned about promotion issues.A comparison is made of formal promotion procedures before the passing of recent federal legislation on equal opportunity in employment. Although there are differences in detail, procedures for promotion to senior lecturer and reader/associate professor reveal a very high level of consensus on what constitutes rewardable academic performance. Nevertheless, promotion opportunities for academic staff are of necessity becoming more restricted, a trend which has far-reaching implications for the Australian university system.  相似文献
