为增加高等学校辅导员工作的吸引力,教育部颁发了双线晋升政策,辅导员在职业晋升时可以同时申请职级和职称两个系列。使用扎根理论研究路径考察案例学校辅导员在双线晋升政策要求下如何应对职业晋升,发现名义上提供双重机会的双线晋升政策,因与辅导员的工作特征不相匹配,实质上变成了辅导员晋升的双重困境。尽管辅导员在不同的情境和干预条件下采取了不同的行动策略,但他们对晋升后的结果都不满意,以致这项意图良好的政策产生了预期外后果:在政策目标、手段和结果各方面都出现了名实分离的情况。之所以出现这种悖论,是因为辅导员晋升中存在政府逻辑、专业逻辑与市场逻辑的错位。此悖论不仅给辅导员的专业认同带来了巨大困惑,而且对辅导员的专业化提出了挑战。对那些为了在学术竞争中名列前茅而实施类似政策的学校而言,本研究结果具有借鉴作用。  相似文献

This mixed-methods research compared job satisfaction among counselors working in pre-schools and primary-schools. Its quantitative phase included 223 counselors, 70 of whom also participated in the qualitative phase. A demographic information form, job-satisfaction scale and a semi-structured interview protocol were used to collect data. Quantitative analysis indicated that the primary-school counselors’ job satisfaction was higher than that of the pre-school counselors. There were no statistically significant differences in satisfaction between the two groups based on gender, age, or marital status, or the interaction of any of those three demographic factors with the type of school where they worked. In the qualitative phase, approximately half of the primary-school counselors but just one-third of the pre-school counselors reported their job satisfaction as being high; and around half of the pre-school group and one-third of the primary-school group reported that school type where they worked had a negative impact on their job satisfaction.  相似文献

This quantitative study examined the perceptions of college and university counselors (N = 669) regarding their ethical environment, job satisfaction, and ways of dealing with organizational conflict. Findings indicated that counselors manifested an average, but not positive, perception of their ethical environment. Job satisfaction was highest among counselors employed at small institutions. While variable, communication conflict styles indicated possible power struggles occurring within counseling centers. Implications for campus‐based counseling centers are discussed.  相似文献

This study examined job satisfaction and factors influencing job satisfaction among community college counselors. Findings revealed that counselors are generally dissatisfied with their leadership, and that teaching load, job title, incompatible demands, unclear explanations, and conflicting resources all significantly affect counselor job satisfaction.  相似文献

高校辅导员胜任特征是其履行工作职责的关键要素。基于辅导员工作岗位职责和高校组织环境特征,高校辅导员胜任特征在知识、技能、社会角色、动机和特质五个方面都有特殊的要求。根据职责-素质匹配的研究思路和高校辅导员的内隐观调查发现,高校辅导员胜任特征由职业态度与品质、专业知识、人际沟通与协调、自我调节、问题解决能力、外倾性六个因素所构成。  相似文献

国家从政策层面明确高校辅导员兼顾学校教师与管理干部的双重身份,实现双线晋升,这有助于他们更加明确具体岗位的职业能力要求,增加了他们职业晋升与职务评聘的选择。与此同时,双重身份的确立也加剧了高校辅导员内在的角色紧张,弱化了他们晋升发展的优势,削弱了他们的职业归属感。相关职能部门应该从明确高校辅导员的主体角色、实行教师职称单列评聘、建立岗位职级制度、推行岗位津贴制度等方面着手,有效破解双重身份视角下高校辅导员晋升发展面临的难题。  相似文献

This study focuses on the ripple effect of high community unemployment on a group of community educators, the home school counselors. This group plays a crucial role as liaison between the elementary school child, the parents, and community agencies offering services for needy children. The impact of remaining employed in an environment of high unemployment is discussed relative to changes in the general health status of the home school counselors, changes in their job responsibilities, and perceptions of their effectiveness in fulfilling those responsibilities. A presentation of the results of this study was made to the home school counselors, enhancing their awareness of the potential effects of increased workloads and increased concerns about job security.  相似文献

Conclusion Most people cannot realize a life that is gratifying and fulfilling, that meets their major needs, through their jobs alone. If a career guidance center is to realize its full potential, its counselors must teach its clientele that a career is more than a job. When career is broadly defined as a composite of the many activities in which a person engages over a lifetime, it will include both work and leisure activities. By helping their clients to select a balance of work and leisure activities that together can create satisfying and need-fulfilling lives, counselors in career planning centers can augment significantly their already vital role in human development.Patsy B. 采用教师职业倦怠问卷量表对10所高职高专院校的78名辅导员进行调查,以揭示该类院校辅导员职业倦怠现状。调查结果显示:被测辅导员在情绪衰竭、去人格化、低成就感三个维度上的职业倦怠检出率分别为16.67%、6.41%、47.44%。三个维度在婚姻和学历方面不存在显著性差异;女性在低成就感上的均值显著高于男性(P0.05),而在情绪衰竭、去人格化维度上男、女无显著性差异。不同转岗态度与职业倦怠程度呈正相关。文章还探讨了职业倦怠的致因,提出了针对性的干预对策。  相似文献

Recruitment of public school administrators is an important issue due to the shortage of qualified job applicants nationwide. The shortage of applicants requires school districts to evaluate their internal pools of potential applicants for administrative vacancies. This evaluation research addressed the recruitment of teacher-leaders to serve as assistant principals (APs) using a recruitment simulation technique. The participants were secondary school teacher-leaders who were counselors, school council members, department chairs, or resource teachers. The evaluation technique used involved an innovative experimental design approach. Teacher-leaders, whose current or past primary teaching assignment was in the core content areas (e.g., English/language arts, mathematics, science, social studies), rated the job of AP highest. Resource teachers rated the job significantly higher when the AP job emphasized instruction than when the job emphasized discipline. Implications for recruitment practice and future research are discussed.  相似文献

A survey was conducted of 231 psychologists from a midwestern state. Investigators surveyed perceptions of job satisfaction, job stability, and quality of professional life. Responses of rural and urban professionals were compared. While resembling urban colleagues in most regards, rural psychologists appear more satisfied with working environments and job policies. Discussion is presented on differences between the two groups on a number of variables influencing perceptions.  相似文献

The purpose of this study was to examine 2‐year public college students'satisfaction with career planning and job placement services offered at their college by gender and job cluster. The 2,873 students included in this study attended 212‐year public colleges in 11 states, predominantely in the Midwest. The results revealed significant differences in students'satisfaction with career planningandjob placement services. Women were more satisfied with these services than were their male counterparts. Students in the Business Operations job cluster were significantly more satisfied with career planning and job placement than were students in other job clusters. Students were significantly more satisfied with career planning services they received than with job placement services.  相似文献

以高职院校486名辅导员为被试,采用高校教师职业倦怠量表和症状自评量表(SCL-90)对其进行测查,结果发现:辅导员职业倦怠整体程度不是太严重,但是职业倦怠情况已经普遍存在;其心理健康水平低于国内正常成人常模,大多处于心理健康的边缘;辅导员职业倦怠与SCL-90各因子间有显著的相关性,职业倦怠对心理健康具有正向预测。  相似文献
