基于知识分工的高校教师绩效工资转型研究

摘    要:绩效工资及其满意度对个体的态度和绩效有重要影响。高校教师逐渐分化为三个相对独立的专业社群,分别专注于创造、应用和传播知识,现有绩效工资的包容性遇到了挑战。为提高不同专业社群高校教师的绩效工资满意度,管理层有必要推动绩效工资转型。基于比较优势理论和社会交换理论设计的转型能提高基于专注的效率,促进基于机会的公平,改进高校和高校教师的利益兼容。围绕绩效目标、绩效评价和激励效价设计的分层式三维转型模式的核心是分类分层次相结合的绩效目标,主观评价方法与客观评价方法、行政评价主体与学术评价主体合理组合的绩效评价,更具可用性和开放性的激励效价。

Abstract:long with college faculties to be divided into three sub-groups respectively devoted to creativity, application and literacy dissemination. This paper tries to explore the transition of an efficient and fair performance-based salary system from the perspective of comparative advantage and social exchange theories. It focuses on the exploration of a stratified shifting mode that centers on the dimensions of performance objective, evaluation and stimulus validity practically integrating subjective and objective assessments, and administrative and academic assessments, to improve the satisfaction index of the performance-based pay system
