组织气氛对知识共享行为的影响路径研究——基于华南地区IT企业的实证研究与启示

摘    要:知识经济时代,良好的组织气氛对企业员工的知识共享行为具有积极影响,当前组织气氛对知识共享行为的直接作用已经得到学者的普遍认同,但其中的影响机理尚需深入探讨,为此,以华南地区200名IT企业研发人员为样本,对组织气氛对知识共享行为的影响路径进行了实证研究,结果表明:组织知识共享气氛(友好关系、创新、公平)不仅对知识共享行为有直接的显著正向影响,还通过影响自我效能、结果预期进而对知识共享行为产生间接的影响;自我效能对结果预期有显著的正向影响;结果预期对组织知识共享气氛无显著正向影响。最后,根据研究结果,给出了促进组织知识共享行为的相关建议。

Abstract:In the times of knowledge economy,favorable organizational climate has positive effect on employee's knowledge sharing behavior.Most of researchers agreed that organization climate has direct effect on knowledge sharing,even though how it happens is still to be a question.And there was no empirical study based on data from Chinese Mainland.This paper analyzed 200 developers in IT enterprises in south China,and researched the influence path of organization climate to knowledge sharing by empirical study.The conclusion suggests that friendly relations,innovation and fairness enhance organizational knowledge sharing climate,and has indirectly affect knowledge sharing through affecting self-efficacy and outcome expectation;self-efficacy has significant positive effects on outcome expectation while outcome expectation has no significant positive influence on knowledge sharing climate.Finally,based on these results,this paper gave some suggestion about enhancing organization knowledge sharing.
