摘    要:在Hambrick(2007)提出的高管对组织绩效影响程度的两个变量:管理决策力及执行行为的需要的基础上设立了第三个变量:高管的决策意愿,引伸出三个影响调节变量的情境因素:社会文化背景、组织生命周期及员工成熟度,旨在研究在各种情境下,调节变量是如何调节高管特征对组织绩效影响程度的。

Abstract:This paper is based on two moderators of Upper Echelons predictions (HAMBRICK, 2007)which are managerial discretion and executive job demands. The authors add the third moderators which is upper echelons' prediction desire and set up three situational factors which are different national cultures, life cycle of organization and mature level of employees in order to study how these three moderators moderate the influence of organization output made by upper echelons and to draw some conclusions which can be studied by other scholars.
