研究型大学教师胜任特征与工作绩效——人力资源管理强度的调节效应

摘    要:以人力资源管理强度为情境因素,探索对研究型大学教师胜任特征与工作绩效关系的作用机理。结果发现,研究型大学教师胜任特征对工作绩效产生正向促进作用,该正向作用主要通过基本特质维和科研内驱维实现;人力资源管理强度在研究型大学教师胜任特征与工作绩效之间具有调节效应。从研究型大学制度建设和教师工作绩效提升两方面提出了具体的管理启示。

Exploring the Relationship between Teacher Competence of Research-oriented University and Job Performance---The Moderating Effect of Strength of Human Resource Management
Abstract:Taking teachers of research-oriented university as research object, this paper reveals the mechanism of strength of human resource management to teacher competence of research-oriented university and job performance. The results show that, firstly, teacher competence of research-oriented university has a positive effect on job performance and the effect main-ly comes from the basic feature dimension and the scientific research driven dimension; meanwhile, lectures have higher context performance compared to professors. Secondly, the strength of human resource management plays a moderating role in the relationship between teacher competence of research-oriented university and job performance. Based above, manage-ment implications are put forward from the following aspects, which are respectively teachers’ job performance promotion and institution construction in research-oriented university.
