研发团队时间压力、团队反思与创新绩效

摘    要:时间压力已经成为研发团队最常见的一种压力方式,通过对186个有效团队的调查,以时间压力性质为视角,探讨了不同性质的时间压力对团队创新绩效的作用机制。研究发现:(1)挑战性时间压力对研发团队的团队反思、团队创新绩效均有显著正相关,阻碍性时间压力对研发团队的团队反思、团队创新绩效均有显著负相关;(2)团队反思分别在挑战性时间压力与团队创新绩效、阻碍性时间压力与团队创新绩效之间起中介作用;(3)时间领导会正向调节挑战性时间压力与团队反思的关系,即较高水平的时间领导下,挑战性时间压力对团队反思的积极作用效果越好,时间领导也会负向调节阻碍性时间压力与团队反思之间的关系,即较高水平的时间领导下,阻碍性时间压力对团队反思的抑制作用会弱化。

R&D Team Time Pressure,Team Reflexivity and Innovation Performance: Temporal Leadership as a Moderator
Abstract:Time pressure has become the most common form of pressure for R&D team. Based on the investigation of 186 teams, this paper discusses the mechanism of different nature of time pressure on team innovation performance from the perspective of the nature of time pressure. The research findings are as follows :(1) the challenge time pressure has a significant positive impact on the team reflexivity and team innovation performance of the R&D team, and the hindrance time pressure has a significant negative impact on the team reflexivity and team innovation performance of the R&D team. (2) team reflexivity plays an intermediary role between challenge time pressure and team innovation performance, and between hindrance time pressure and team innovation performance. (3) temporal leadership can positively moderate the relationship between challenge time pressure and team reflexivity, and can negatively moderate the relationship between hindrance time pressure and team reflexivity. In other words, a higher level of temporal leadership can enhance the positive effect of challenge time pressure on team reflexivity, but weaken the negative effect of hindrance time pressure on team reflexivity.
