改革开放以来,海归人才已成为高校教师队伍中的重要组成部分。对不同年代归国教师的首聘期工作满意度及其变化趋势、影响因素进行分析,是对高校人才政策环境和海外引才效果的检验。课题组以全国48所研究型大学1979-2017年期间归国的541名教师为样本,开展问卷调查。研究发现,过去40年海归教师首聘期总体满意度水平不高。通过对四个时期多维度满意度的量化分析发现:薪酬待遇和文化适应等方面的满意度存在显著差异;随着时间的推移,工作自主性、压力和科研团队等方面的满意度呈现下降趋势;薪酬待遇满意度的平均水平最低,但近年来已略有提升。基于研究发现,提出增加海归教师工作自主性和职业认同感、提高基础薪资和建立稳定的薪酬增长机制等建议。  相似文献

The effects of changing academic environments on faculty well-being have attracted considerable research attention. However, few studies have examined the multifaceted relationships between the academic work environment and the multiple dimensions of faculty well-being using a comprehensive theoretical framework. To address this gap, this study implemented the Job Demands-Resources (JDR) model to investigate how job demands/resources in the academic environment interact with multiple dimensions of faculty well-being. The study participants were 1389 full-time faculty members employed in public universities in the Czech Republic. The participants completed a questionnaire assessing perceived job resources (influence over work, support from supervisor and colleagues), job demands (quantitative demands, work-family conflicts and job insecurity) and three dimensions of faculty well-being (job satisfaction, stress and work engagement). A structural equation model was used to test the effects of “dual processes” hypothesized by the JDR theory, i.e., the existence of two relatively independent paths between job demands/resources and positive/negative aspects of faculty well-being. The model showed a very good fit to our data and explained 60% of the variance in faculty job satisfaction, 46%, in stress and 20% in work engagement. The results provide evidence for the dual processes, including the “motivational process” (i.e., job resources were related predominantly to work engagement and job satisfaction) and the “health impairment process” (i.e., job demands were predominantly associated with stress, mostly through work-family conflict). The study expands current research on faculty well-being by demonstrating the complex, non-linear relationships between academic work environments and different dimensions of faculty well-being.  相似文献

Utilizing a nationwide sample of university professors in the United States, this study explored job satisfaction levels of academicians and the differences between perceived satisfaction of faculty in professional schools and that of faculty in other disciplines. The results were based upon responses from 336 faculty representing 24 universities selected on a stratified basis which included large, small, public and private universities. Teaching dimensions and research requirements were the most satisfying elements of the academic work environment; support and compensation aspects were the most dissatisfying. Faculty from professional schools reported higher levels of satisfaction for almost all of the 22 separate environmental dimensions, and these faculty also reported higher salaries and less stringent requirements for tenure and promotion. The demographic variables which explained the greatest amount of variance in work satisfaction scores were tenure, teaching load, sex, institution (public-private), and age. Salary and academic rank, which a priori are considered to be significant in an academician's satisfaction with work, appeared to have a lesser impact.  相似文献

This paper investigates the amount of academic service performed by female versus male faculty. We use 2014 data from a large national survey of faculty at more than 140 institutions as well as 2012 data from an online annual performance reporting system for tenured and tenure–track faculty at two campuses of a large public, Midwestern University. We find evidence in both data sources that, on average, women faculty perform significantly more service than men, controlling for rank, race/ethnicity, and field or department. Our analyses suggest that the male–female differential is driven more by internal service—i.e., service to the university, campus, or department—than external service—i.e., service to the local, national, and international communities—although significant heterogeneity exists across field and discipline in the way gender differentials play out.  相似文献

The study contributes to the work values literature as well as to the knowledge base of meaning of working in Asian economies. It represents the results of an empirical study of Korean mid-level employees in diverse industries, investigating the effects of different understandings of work and non-work dimensions on job satisfaction, career satisfaction, and organizational commitment. With a sample size of some 420 responses from 16 different companies, age differences were found for overall meaning of work and also for the effects of importance of working for global organizational commitment. Non-work related dimensions appeared unrelated to work-related outcome variables. We conclude that to a limited degree, age related differentiation exist in relation to work meanings and separation of work and non-work domains for work-related effects. The implications for theory and practice of this research are also discussed.  相似文献

This paper presents the findings of a 1983 survey of 131 faculty in four postsecondary institutions in a state in the southeastern U.S.A. The purpose of the study was to elicit faculty judgments about their self‐concepts and commitment, stresses, and satisfactions in work and family life. This report presents data only about the respondents and their work: their job and its stressors and job satisfactions and dissatisfaction.

The study revealed that faculty derive high satisfaction from student achievement, their own intellectual growth in a discipline and the world of ideas, working under flexible and relatively autonomous conditions, and association with stimulating peers. Their chief dissatisfactions dealt with job conditions (equipment and facilities, inflexible teaching schedules), personal conditions (lack of recognition, heavy teaching load), salary, red tape, and student and colleague apathy.

A secondary purpose of the study was to test Herzberg's two‐factor theory of job satisfaction. These respondents did verify Herzberg's thesis: generally workers derive satisfaction from the work itself; they are dissatisfied by factors external to their work.  相似文献

The purpose of this exploratory analysis is to review the state of the literature on student evaluations (SEs) of teaching and examine to what extent an instructor's race/ethnicity influences student's qualitative comments. Also, does the intersection of race and gender influence student's qualitative comments on SEs? Utilizing an online survey distributed among various organizational listserv in the discipline of Political Science, this study highlights written comments received on SEs by faculty generally. Existent research indicates that postsecondary Black faculty members, who are sorely underrepresented in the academy especially in STEM fields, assume essential roles; chief among these roles is diversifying higher education. Their recruitment and retention become more challenging in light of research findings on work life for postsecondary faculty. Research has shown that postsecondary faculty members in general have become increasingly stressed and job satisfaction has declined with dissatisfaction with endeavors and work overload cited as major stressors. In addition to the stresses managed by higher education faculty at large, Black faculty must navigate diversity-related challenges. Illuminating and understanding their experiences can be instrumental in lessening stress and job dissatisfaction, outcomes that facilitate recruitment and retention. This study featured the experiences and perceptions of Black faculty in science education. This study, framed by critical race theory, examines two questions: What characterizes the work life of some Black faculty members who teach, research, and serve in science education? How are race and racism present in the experiences of these postsecondary Black faculty members? A phenomenological approach to the study situates the experiences of the Black participants as valid phenomena worthy of investigation, illuminates their experiences, and seeks to retain the authenticity of their voices.  相似文献

Despite the importance of faculty retention, there is little understanding of how demographic variables, professional and institutional worklife issues, and satisfaction interact to explain faculty intentions to leave at a national level. Using the National Study of Postsecondary Faculty (NSOPF:1999) database, this study proposes (a) to extend our previous conceptualization and understanding of those issues that comprise the dimensions of faculty worklife, satisfaction, and intentions to leave, (b) to examine relationships between these three dimensions, and (c) to determine the extent to which demographic variables and the quality of worklife have an impact on satisfaction, and faculty members' intentions to leave. Using structural equation modeling, the findings indicate that the perceptions faculty members have of their worklife have a direct and powerful impact on their satisfaction, and subsequently their intentions to leave. That is, a combination of worklife perceptions of faculty members' professional and institutional issues and satisfaction initiates individuals' behavioral intentions and the desire to leave for another position and/or career alternative.  相似文献

This paper empirically evaluates Caplow and McGee??s (The academic marketplace, 1958) model of academia as a prestige value system (PVS) by testing several hypotheses about the relationship between prestige of faculty appointment and job satisfaction. Using logistic regression models to predict satisfaction with several job domains in a sample of more than 1,000 recent social science PhD graduates who hold tenure-track or tenured faculty positions, we find that the relationship between prestige of faculty appointment and job satisfaction is modified by PhD program prestige. Graduates of high prestige PhD programs value prestige more highly and graduates of low prestige programs value salary more highly. We explain our findings by incorporating reference group theory and a theory of taste formation into our model of the academic PVS, which identifies PhD programs as sites of socialization to different tastes for prestige (a process of cultural transmission) in addition to their well recognized role in transmission of human and social capital. We discuss practical and theoretical implications of our findings in relation to efforts to measure PhD program quality and to understand the structure of academic labor markets.  相似文献

Preschool teachers’ job stressors have received increasing attention but have been understudied in the literature. We investigated the impacts of a classroom-based intervention, the Chicago School Readiness Project (CSRP), on teachers’ perceived job stressors and confidence, as indexed by their perceptions of job control, job resources, job demands, and confidence in behavior management. Using a clustered randomized controlled trial (RCT) design, the CSRP provided multifaceted services to the treatment group, including teacher training and mental health consultation, which were accompanied by stress-reduction services and workshops. Overall, 90 teachers in 35 classrooms at 18 Head Start sites participated in the study. After adjusting for teacher and classroom factors and site fixed effects, we found that the CSRP had significant effects on the improvement of teachers’ perceived job control and work-related resources. We also found that the CSRP decreased teachers’ confidence in behavior management and had no statistically significant effects on job demands. Overall, we did not find significant moderation effects of teacher race/ethnicity, education, teaching experience, or teacher type. The implications for research and policy are discussed.  相似文献

Interest in faculty careers decreases as graduate training progresses; however, the process underlying career-interest formation remains poorly defined. To better understand this process and whether/how it differs across social identity (i.e., race/ethnicity, gender), we conducted focus groups with 38 biomedical scientists who received PhDs between 2006 and 2011, including 23 women and 18 individuals from underrepresented minority (URM) backgrounds. Objective performance and quality of advisor relationships were not significantly different between scientists with high versus low interest in faculty careers. Career interests were fluid and formed in environments that generally lacked structured career development. Vicarious learning shaped similar outcome expectations about academic careers for all scientists; however, women and URMs recounted additional, distinct experiences and expectations. Scientists pursuing faculty careers described personal values, which differed by social identity, as their primary driver. For scientists with low interest in faculty careers, a combination of values, shared across social identity, and structural dynamics of the biomedical workforce (e.g., job market, grant funding, postdoc pay, etc.) played determinative roles. These findings illuminate the complexity of career choice and suggest attracting the best, most diverse academic workforce requires institutional leaders and policy makers go beyond developing individual skill, attending to individuals’ values and promoting institutional and systemic reforms.  相似文献

This study attempts to examine the relationships between several dimensions of organizational climate and faculty job satisfaction in university departments which offer Ph.D. degrees. The three dimensions of organizational climate examined are: power perception, the perceived organizational goals, and the assessment of rewards. The major findings of the study are:(1) Nonresearch perceived organizational goals are by and large weakly related to job satisfaction in both the physical and social sciences. (2) Power perception is a strong determinant of job satisfaction in the social sciences and considerably less dominant in the physical sciences. (3) The assessment of rewards is the strongest predictor of faculty job satisfaction in both the physical and social sciences. The major conclusion of the study is that the organizational climate is one of the keys to understanding faculty job satisfaction. The policy implications of these findings are discussed.  相似文献

Researchers have suggested that questionnaire item sensitivity may be a possible source of response bias in investigations using mail surveys. In conducting job satisfaction studies of faculty members in higher education, investigators have assumed that job satisfaction items are not highly sensitive to faculty members and do not vary in their degree of sensitivity. The purpose of the present research was to assess the degree of sensitivity of various job satisfaction items to faculty members and to identify dimensions of faculty members' sensitivity to these items. Results from a questionnaire returned from 354 faculty members at a large university showed that their sensitivity to job satisfaction items centered primarily in three areas: (1) concern with extrinsic job factors, (2) concern with department head actions, and (3) concern with promotion and salary. On the whole, item sensitivity appeared to be rather low. Implications and suggestions for future research are discussed.  相似文献

This survey‐based study investigated work meaning and performance‐focused work attitudes of some 315 midlevel managers in diverse industries in the United States and Brazil to determine similarities, differences, and relationships among absolute and relative meaning of work, work role identification, desired work outcomes, and job satisfaction, career fulfillment, and organizational commitment. The study found strong levels of absolute work centrality in both countries and similar rank orderings for nonwork‐related domains of life. Work role identification patterns differed, and so did the levels of intrinsic and extrinsic work values. A small number of demographic and work meaning dimensions predicted job satisfaction, career fulfillment, and organizational commitment, but this pattern was different for the samples from each country. The article concludes with a discussion of these patterns of similarities and differences for the research and application of performance theory and improvement in cross‐cultural settings.  相似文献

Previous research examining skill mismatch in the labour market has ignored potential implications for workers outside of the work environment. We argue that the psychological strain that the discrepancy between worker’s skills and job requirements wields on workers spills over into the non-work sphere, increasing work–life conflict. This study explores the consequence of skill mismatch for work–family life and various dimensions of job satisfaction. Using the 2011 British Workplace Employment Relations Survey (WERS), we find that both over- and underskilled workers reported lower satisfaction with achievement and autonomy, opportunity for development, and pay and security. Results also suggest that not only does skill mismatch have a negative influence on work–life conflict but that this association is completely mediated through job satisfaction. Given this better understanding of the complex ways that skill mismatch in employment shapes non-work life, implications for employees and firms are discussed.  相似文献

Research on job satisfaction among community college faculty has been largely atheoretical. The present study examined the contribution of four sets of factors to explaining faculty job satisfaction in the community college. According to Kalleberg's (1977) theory of job satisfaction, employee's affective reactions to their jobs are largely determined by ascribed social statuses, achieved social statuses, job values, and job rewards. A random sample was drawn of 371 full‐time faculty from a multi‐campus community college district located in a metropolitan area in the Southwest. Nonresponses and partial responses resulted in an effective sample size of 261. A correlation analysis revealed that institutional age and physical safety job value were significantly, inversely related to job satisfaction and that all job rewards were significantly, positively related to job satisfaction. A simultaneous multiple regression analysis indicated that institutional age was a significant, inverse predictor of job satisfaction and that chronological age, and the good supervision and work itself job rewards were significant, positive predictors of job satisfaction. Of the variation in job satisfaction scores accounted for by all predictors, approximately 5% may be attributed to ascribed and achieved social statuses and to job values, and 48% to job rewards. For faculty in the district we surveyed, the keys to promoting job satisfaction would be to enhance the satisfying aspects of the work itself and good supervision. Programs which afford faculty who are less than satisfied with their jobs opportunities to be “origins” rather than “pawns” may be beneficial.  相似文献

Abstract

Data on job satisfaction of community college faculty, as obtained from five state and national surveys, are analyzed in this study. Results of this analysis indicate that many instructors are generally satisfied with their jobs but somewhat dissatisfied with their working conditions. Examination of the methods used in those studies to measure job satisfaction suggests that the measures may be tapping different dimensions of satisfaction, and that they may not be related to one another or to the criteria measures they are designed to predict. Data from a survey of two-year college humanities faculty (N = 1,493) and nonhumanities chairpersons (N =505) revealed that a measure of general job satisfaction was relatively independent of a measure of specific work-activity satisfaction, and that the former measure of satisfaction was a much better predictor of several indicators of faculty desire to remain at their college than the latter. These findings indicate that different methods of measuring job satisfaction may yield highly discrepant reports, which in turn can pose serious problems of interpretation.  相似文献
